Student employability: Treating students as partners

I have recently been involved in developing and testing a student 'employability' programme. Like any other journey, this one evolved as we progressed. Because we took a design approach to building this, goalposts have shifted several times. We started building this with a very specific institutional context in mind and then looked to generalise it, making it available for other institutions in dramatically different contexts. The whole exercise has been one of exploration, conversations and iterations, just as we expected this to be. We engaged with a range of people, inside the institutions as well as outside, including a lot of business leaders, recruiters and learning professionals. And, of course, with a number of students, who joined the courses we delivered. My current work is focused on alternate credentials based on project work. The key idea here is to create credentials based on experience and create a bridge between the academic world and vocational preparation. Therefore, the current excitement about microcredentials at the university corridors is at once a source of hope and also of disappointment (see my rant about microcredentials ).  But, at the same time, I also deal with this persistent doubt about what we are doing: Are we promoting an unsustainable skills fetish which trivialises education and sacrifice individuality and freedom to think at the altar of neoliberal 'paying the bills'? I wrote earlier about my recent experiences regarding the design of education for 'employability' and the field of constraints that any design must consider (see here: Limitations ).  The focus of that earlier post was on the educational side of the equation, which is not the only constraint for consideration. In fact, an even bigger challenge is right at the centre of the employability initiatives - the myth of the employers!  The mythical employer (employers, more correctly) who is invoked all the time in the employability talk has one problem - she does not exist! A large part of my work now is designing an educational programme that can sit alongside university curricula aimed at student 'employability'. We started this very predictably - with a mandate to ensure early preparation for the job market and industry connections - but as we assimilate various ideas and learn from experience, we know that we can't stick to the business as usual.  By business-as-usual, I mean the mechanistic employability programmes that are now so popular. A degree does not ensure jobs any more. Besides, the governments across the world are paying more attention to student loan books than they previously did and holding universities responsible for employment outcomes. My current work involves the development of an employability programme. As I worked on it, I had a deja vú, an old idea really, which is worth posting about. Years ago, I discovered the obvious: That it's not easy to educate for employability. Not only education has a broader goal, which is often undermined when one narrowly focuses on the requirements of one industry or another, labour markets, particularly in the sectors which are technology-driven and globally connected, are notoriously fickle. Labour markets, competency frameworks and quest for good education

  Over the years, competency-based education has become a central focus of my work.  This started with a simple assumption: That the transition from education to employment would be smooth if the education that learners receive correspond directly to the competencies that the employers need.  What it translated into practice is: First, instead of writing courses driven by content, identify the job roles that the employers are finding most difficult to fill - and work with the employers to create a competency map for those roles. Then, prioritise these competencies (using classification such as must-have, should-have, could-have and would be nice to have) and work with employers to define the acceptance criteria for someone to be deemed competent in each of these. Finally, do what educators do and map assessments and content to this to generate a course. It's time for educators to acknowledge what even a first-time recruiter knows - that Purple Squirrels do not exist. Employability has become a buzzword in education for several reasons. Governments want to measure and employability - both how many students are getting jobs and at what starting salary - is a neat metric to present to the taxpayers. Private investors in education know that employability - private benefits from education - is the raison d'etre for private education to exist. Whether the faculty, or for that matter, the students, at least most of them until the final weeks of their final year, care about employability is a matter up for debate, but this is definitely the big topic in the Education Conference circuits. The trouble with Skills

The big idea in private higher education is Skills. With a big S.  The argument goes that the traditional Higher Ed spends too much time disseminating Knowledge, and does not focus adequately on Skills. This is why we have an 'employability' problem today - too many graduates in non-graduate jobs with stagnating wages and no prospects of progression - and by putting skills at the heart of education, this can all be magically transformed. This argument may sound superficial and one can justifiably argue that the distinction between skills and education is an artificial one. Besides, one may also contend that the employability problem is more a labour market problem than an education problem: The structure of the economy is rapidly changing and that, rather than any educational deficiency, has caused the jammed elevator of middle-class life. We needed an ugly word like 'employability' because we have a crisis: Despite all the promises and all the efforts, an unacceptably small percentage of people that we educate in our schools and colleges find the employment they expect, aspire for and deserve. Never mind the statistics here. I am weary of it though there are plenty of 'studies' that will confirm the observation above. But the trouble with these studies is they are often motivated, and make big claims based on small efforts. It is easy to make headlines such as 'Only a quarter of engineering graduates in India are employable' but dig deeper and you will see that the basis of that is some executive's offhand remark, which ascribes all the blame to the graduates and their educators but says little about what employability meant in context. Before I make the case for hiring failed entrepreneurs, I must state that I have heard this - for the first time - from someone else. Sure, I can passionately argue about the failed entrepreneurs, having been an entrepreneur and having failed a few times. But that I heard this first from Jim Sphor, Global Head of IBM's University Partnership Programme makes it more than my own idle chatter. When Jim Spohr said that, in a workshop about Higher Education's future where I was present, there was a visible excitement in the room, hashtags rippling into Twitter with surprise and deja-vu feeling in equal measure. That very cold morning in Utah, Jim's main point was about T-Skills, how the ideal employee for IBM should possess one or two deep expertise and a lot of different abilities and interests at the same time. Since October, as I walked out of my job, I have been looking to fine-tune my ideas about Education-to-Employment transition.  The first step of this was to look at the experiences of last six years, which I spent developing, first,  an online competency-based education programme and then on building employer-engaged online project-based education. These were all good ideas, and the reason that I am not doing these any more are partially operational: The first business was underfunded, and the second one was poorly conceived and implemented. But those are discussions for a different day. I am focusing currently on understanding the key conceptual elements - what works and what doesn't work - of a successful education-to-employment transition. For those who want to change the world through Powerpoint, there are some fundamental beliefs about Education. Like, education is about 'human capital', making the individuals receiving education economically productive.  And, that, education is important for national competitiveness, the better educated its people are, the more competitive a nation will be.  That education is really about skills - being able to do things - rather than learning: Knowledge can be acquired on-demand and at leisure.  That educators should build close connections with employers and look to align themselves with their future talent needs. These are ideas everyone - at least everyone who count - agree on. And, such agreement means that all the attention, along with all the money, gets diverted to certain specific things. Why Apprenticeship Schemes Fail?

Apprenticeships seem like one idea whose time never comes. Or, its time may have come and gone, long time ago. Its past makes it appear romantic, just like medieval castles and knights. Its reality, however, might have been very different: Apprenticeships might have been too long and too limiting. There was a reason why it was one of the practises that died off with time. But its passing is mourned, and its memory evokes a time when work meant a long commitment and lifelong engagement. It signifies a different reality from today's uprooted workers and dehumanised workplaces, something we feel nostalgic about. So it is evoked from time to time, as the policy-makers run out of ideas. As job crisis hits countries - an effect of the twin forces of globalisation and automation - college, the enabler of middle class dream, seems to fall short. An Update On Me

I have come back where I started. I decided to write this blog in a diary mode yet again. This is how I started anyway, but abandoned the banter as I got more people reading the blog. But I just feel too constrained to fit myself into a crusty professional self - this has been the bane of my career, I would suspect - and I found out that churning out wisdom on the blog is not my kind of thing. I tried and stopped, stopped and tried, and like now, and I am at another moment of fresh start. A part of how I approach this blog is about my professional responsibility as well. When I am in employment, rather than being my own boss (I alternated between the two modes several times), these constraints matter more. I never wanted to write what I had for breakfast on this blog (I am not famous yet) but about ideas and situations that stimulate and make me think.
